Objective: The present study aimed to analyze the relationship between managers’ competencies and employees’ well-being at Shiraz University. This applied, descriptive–correlational study was conducted in the natural organizational setting. The statistical population included all full-time university employees during the 2025–2026 academic year, from whom 260 participants were selected using Cochran’s formula and simple stratified random sampling. Data were collected using a researcher-developed Managers’ Competency Questionnaire based on Smith’s competency model (2005) and the Workplace Well-Being Questionnaire developed by Parker and Hyett (2011). Construct validity was confirmed through item–total correlations, and reliability coefficients ranged from 0.84 to 0.95 (Cronbach’s alpha). Data were analyzed using descriptive statistics, one-sample t-test, repeated measures ANOVA, Bonferroni post hoc test, Pearson correlation, and structural equation modeling (SEM). The results indicated that managers’ competency levels in all four dimensions were significantly above the acceptable level but below the desirable level (p < 0.0001), with service management showing the highest mean score (M = 78.3, p < 0.05). Employees’ well-being was also above the acceptable level but below the desirable level, with satisfaction representing the strongest dimension (M = 3.57). Pearson correlation analysis revealed significant positive relationships between all competency dimensions and all well-being dimensions (p < 0.01). SEM results confirmed that managers’ competencies had a strong and significant predictive effect on employees’ well-being (β = 0.77, p < 0.01). Among competency dimensions, people management demonstrated the highest predictive power, while organizational respect showed the highest factor loading among well-being dimensions. Overall, managerial competencies—particularly people management—emerged as key predictors of employees’ well-being, highlighting the critical role of relational and supportive managerial capabilities in promoting well-being within academic organizations.
